Abstract

Background: Hospitals primary aim is to deliver high-quality healthcare. Hospital success relies heavily on human resource performance, particularly nurses. High workload, work motivation, and adaptation to Electronic Medical Record (EMR) systems are critical factors affecting nurse performance. Objective: This study aimed to analyze the individual and simultaneous influence of workload, work motivation, and EMR usage on nurse performance at RSUD Bhakti Dharma Husada Surabaya. Methods: A quantitative study using a cross-sectional design. The population consisted of 179 inpatient nurses, with a sample of 137 nurses selected via proportional random sampling. Data were collected via structured questionnaires and analyzed using multivariate logistic regression. Results: Multivariate logistic regression revealed that workload (p = 0.000; OR = 31.553), work motivation (p = 0.001; OR = 48.398), and EMR usage (p = 0.013; OR = 0.122) simultaneously had a significant effect on nurse performance (p < 0.05). Work motivation was identified as the most dominant variable. Conclusion: High work motivation, well-managed workload, and efficient EMR utilization significantly enhance nurse performance. Hospital management is recommended to strengthen reward systems, IT infrastructure, and nurse staffing ratios.
